The Effect of Quality, Innovation, Participation and Collaboration as Corporate Values on Employee Task Performance and the Mediating Role of Person-Organization Fit: A Research in the Hospitality Sector

Summary/Abstract: Purpose - This study aims to contribute to the literature and draw the attention of the practitioners to the importance of Corporate Values by revealing their effect on task performance and the mediating role of Person-Organization-Fit in the context of the hospitality sector. Design/methodology/approach - This study was carried out in 13 out of 37 hotels selected by convenience sampling method among 889 hotels operating in the province of Antalya. A total of 316 people from 13 hotels participated in this study, which was arranged as per the relational model. The effects of the perceived institutional values on the person-organization fit and the employee’s task performance were measured. The questionnaire forms were sent to the hotel managers in electronic forms, and hotel management had arranged the employees’ participation. The validity, reliability, and confirmatory factor analyzes were carried out on the obtained data by using the SmartPLS Structural Equation Model (SEM) package program. The path analysis was performed for hypothesis testing, and the findings were interpreted. Findings - As a result of the analysis, it has been determined that the Quality as Corporate Values affects the Task Performance directly and the Collaboration through Person-Organization-Fit. While Corporate Values explain 57% of the change in Person-Organization-Fit, it has been revealed that Quality, Participation, and Collaboration have a positive and significant effect on the Person-Organization-Fit. Discussion – This study showed that to increase Person-Organization-Fit, organizations should encourage teamwork and team spirit, create collaborative and quality-oriented work environments where employees are involved in decision-making processes as much as possible, instead of creating working environments where individuality is emphasized, and employees compete as competitors of each other on the basis of individual performance. The importance and vitality of the Person-Organization-Fit can be better understood by considering the impact of it, not only on the employee’s task performance but also on other organizational variables and outputs, such as Organizational Citizenship Behavior.
