The Mediating Role of Emotional Commitment in the Effect of Employee Workplace Well-Being on Silence for the Benefit of the Organization: A Study on Health Sector

Summary/Abstract: Purpose - The happiness of the employee in the workplace and its effect on his behavior are very important when evaluated in terms of management science. On the other hand, it is a common situation for happy and high emotionally committed employees to exhibit silent behavior for the benefit of the organization. In this study, it is aimed to analyze the relationships between the workplace well-being of health sector workers and their silence for the benefit of the organization, and to examine the effects of the variables on each other in the context of the mediating role of emotional commitment. Design/Methodology/Approach - Quantitative analysis methods were used in the study, and the data were obtained through questionnaires. In line with the objectives, "Employee Happiness Scale", "Organizational Silence Scale", "Organizational Commitment Scale" and a questionnaire consisting of demographic information were used as data collection tools in the research. A questionnaire was applied to 560 public, private and mixed hospital employees operating in the province of Isparta, and then a total of 525 usable questionnaires were obtained. Analysis of the data was carried out by frequency analysis, factor analysis, structural equation modeling and correlation analysis. Findings - As a result of the analysis, it was determined that workplace well-being, one of the sub-dimensions of the employee happiness scale, has a positive and significant effect on the sub-dimension of silence for the benefit of the organization, one of the sub-dimensions of the organizational silence scale. Again, it has been determined that the emotional commitment sub-dimension of the organizational commitment scale has a positive and significant effect on the silence sub-dimension for the benefit of the organization, and finally, there is a positive and significant effect between the workplace well-being and the emotional commitment sub-dimensions. Finally, it has been determined that emotional commitment has a mediating effect on the effect of workplace well-being on silence behavior for the benefit of the organization. Discussion - The findings obtained as a result of the analyzes carried out in the study are similar to some studies in the literature, but differ from the literature at some points. The fact that the variables analyzed in this study are discussed in a limited number of studies reveals the originality of the study and it is hoped that it will contribute to the literature on this occasion.
